Organizational Psychogenetics asks what the organization inherited before it ever became conscious of itself.

The Core Thesis

Every organization carries a psychological imprint. At the beginning, a founder or founding group makes meaning under pressure. They decide what is safe, what is rewarded, what is avoided, what is never spoken about, and what must be protected at all costs.

Over time, those early meanings become culture. The founder’s psychology becomes the organization’s operating system.

The organization may grow, rebrand, hire new leadership, change markets, or rebuild its strategy, but the original psychological code often remains. It repeats through decisions, power structures, conflict patterns, leadership succession, narrative gaps, and the way people learn to belong.

What Organizational Psychogenetics Studies

Organizational Psychogenetics examines how founding psychology becomes embedded into organizational life, how it transmits across generations of membership, and how it shapes the people inside the system. It focuses on three central claims:

An organization’s psychology is encoded at its founding. The founder’s relational patterns, defenses, ambitions, fears, and unresolved conflicts shape the early architecture of the organization.

What begins as instinct becomes structure. What begins as pressure becomes policy. What begins as survival becomes culture.

⎜Inherited

That psychology is inherited. New members do not simply join a workplace, they enter a psychological system that already knows how to reward, silence, protect, exclude, elevate, and repeat.

This inheritance moves through succession, informal norms, unspoken rules, and the stories the organization tells about itself.

⎜Diagnosable

Inherited organizational psychology can be diagnosed. When recurring dysfunction is understood as inherited structure rather than isolated behavior, leaders can work at the level of origin, not to blame the founder, but to understand what the organization was born carrying.

The Organization Has a Psychology

An organization is not only
what it does. It is also who it is.

Traditional organizational science studies how organizations behave, structure themselves, scale, and change. Organizational Psychogenetics asks a deeper question: what is the organization’s own psychology, not one leader’s personality, not the culture deck, but the unconscious system that shapes how people relate, decide, protect, and survive inside it. Beneath every strategy is a pattern. Beneath every pattern is an origin, and you cannot out-strategize what you have not diagnosed.

The Identified Patient Dynamic

One person, team, or department is unconsciously made to carry what the organization cannot face directly. The “problem employee” may be expressing the system’s unresolved conflict.

Leadership Succession Pathology

New leaders inherit more than authority, they inherit the emotional role and symbolic burden of the leaders before them. Repeated succession failure suggests the role itself carries pathology.

Foreclosed Territory

Some conversations cannot be had, some ideas cannot be pursued. The organization learns to move around certain territory instead of through it.

Narrative Gaps

Every organization has a story about who it is. But what gets left out of the story often holds the greatest diagnostic value. Narrative gaps reveal what the organization could not integrate, grieve, admit, or metabolize.

This inheritance rarely stays abstract. Through occupational reparenting, belonging to an organization reactivates early relational patterns and gives the organization developmental power over the people inside it, it doesn’t just employ people, it shapes them, for better or worse.
